Workforce wellbeing and enablement

The CQC inspection focus on wellbeing extends to your own staff teams as much as the people you support. Whilst the CQC will look at this as part of Well-led focus, supporting staff wellbeing is also central to being a Caring service.

The following film provides a summary of this area of inspection. It can help you and your teams learn about what will be inspected and what is important to demonstrate to deliver good or outstanding care.

Introducing Workforce wellbeing and enablement

The CQC will look at how you support the wellbeing of your team as part of the inspection focus.

It is important that if the service is going to meet CQC expectations, then there will be a need to show how you protect their own wellbeing. This is a relatively new area of CQC inspection focus and one which the regulator deems as important to empowering your team to deliver good quality care themselves.

The CQC will primarily look at the support you have in place to protect staff wellbeing and enable them to deliver person-centred care. The CQC will look at various ways that this might be achieved, including how you promote non-discriminatory practice across the service and protect human rights.

Be prepared to share examples of how your supervision and support, staff development and wellbeing initiatives meet the needs of your own colleagues. Expect CQC inspectors to speak with the staff team to understand how successful these approaches are.

Your wellbeing initiatives should extend beyond the paid workforce too, so consider how you support unpaid carers and volunteers.

There might also be some crossover with how you support and empower your workforce with whistleblowing and raising concerns.

Investing in staff wellbeing

The provider had a strong focus on staff wellbeing, with a range of practical and emotional support systems designed to help staff feel valued and supported. A comprehensive benefits package included access to a wellbeing app and financial support services, helping staff manage their finances and reducing the need for high-cost borrowing. The registered manager was also a trained Mental Health First Aider, enabling them to recognise early signs of stress or emotional strain and provide timely support or signpost staff to additional help. Everyday gestures, such as providing free meals for staff, further reinforced a caring and supportive workplace culture, helping to maintain a motivated and resilient workforce.

Building a skilled and confident workforce

The provider invested in staff development and wellbeing through a comprehensive programme of training, support and recognition. An established training academy delivered a structured induction tailored to individual learning needs, helping new staff develop the knowledge, skills and confidence to provide high-quality care from the outset. Staff also had access to extensive wellbeing support through a mobile app covering mental health, physical wellbeing, stress management, menopause support and financial wellbeing, including an early wage access scheme for earned pay. In addition, staff were recognised for their contribution through initiatives such as funded days out with their families. Staff said they felt valued and appreciated, demonstrating the provider's commitment to creating a supportive workplace where people could thrive.

Exceptional staff support culture

The provider always cared about and promoted the wellbeing of their staff and was exceptional at supporting and enabling staff to always deliver person-centred care. Without exception, staff gave us very positive feedback about how well they were supported in their job roles. One staff member told us, “We are a lucky staff team. We have the best managers who really look after us. They care about our well-being and will always go above what they need to do to help us. If we have personal problems, they go all out to help us.” Another member of staff commented, “This is the best company I have ever worked for. The managers and the staff team are the best. The support is fantastic, and I feel valued and listened to.”

The registered manager and provider understood how important staff well-being was and how this directly impacted the support people received. They focused on having regular discussions both formally and informally with staff to make sure they had the right support to be the best they could in their job roles. They put measures in place to support staff in the best way possible. For example, if staff struggled with mental health well-being they were supported by the management team with coping strategies. This could include a change of hours, regular meetings to talk about how they were coping, and staff were offered the providers mental health helpline which offered sessions of cognitive behaviour therapy. This was completely confidential, and the staff could arrange this for themselves if they preferred.

A culture of developing staff to reach their potential had been established. Staff felt invested in, given the opportunities for self-development available to them. New staff were required to complete a comprehensive induction and did not work alone until assessed as competent in practice. Staff told us there was an excellent buddy system that ensured new staff had full support from a consistent and experienced member of staff. The provider’s training was completed by an in-house trainer and the registered manager. Having the training in-house allowed the management team to support staff further and deliver the training in a way that suited them.

Staff wellbeing actively supported

The provider cared about and promoted the wellbeing of their staff and supported and enabled staff to always deliver person-centred care. The provider supported staff through regular supervision and appraisal and helped them develop to their full potential. Staff told us the provider was keen to support them in their professional development.

Regular staff group and one-to-one meetings took place with staff where they were encouraged to raise any concerns they might have. Staff had access to a staff handbook and reasonable adjustments necessary were made upon employment and reviewed at regular intervals. If a staff member identified a concern regarding a protected characteristic, the provider committed to taking appropriate actions to support them.

Staff supported through challenges

The provider always cared about and promoted the wellbeing of their staff, and was exceptional at supporting and enabling staff to always deliver person-centred care. They supported staff with personal issues that affected them, including difficult financial circumstances or health conditions. The registered manager told us, “We want our staff to know that we care about them and want them to remember that especially when they’re going through a hard time. They’re not alone”.

We were given examples of specific times and situations where the provider had supported staff this included staff members dealing with sudden, personal emergencies requiring speedy time off as well as staff who required emergency support with their health or finances. The provider also worked with people to provide flexible working options where this was needed to support them to work. If needed, they had the support of occupational health to design optimal ways of working.

The provider worked to develop bespoke training and development plans to support staff to not only deliver person-centred care, but also to achieve their work ambitions.

Leadership models compassionate care

The management team always cared about and promoted the wellbeing of their staff and was exceptional at supporting and enabling staff to always deliver person-centred care.

One member of the management team expressed their passion for providing high quality care. They told us, “We have a great team here. I would never expect the care staff to be carrying out a task which I wouldn’t be prepared to complete myself. I have worked in many roles here and understand the specific role requirements and pressures our team can face.”

The registered manager led by example, showing a dedication towards people, their staff team and a genuine passion for improvement. They told us, “Our leadership team took the opportunity to visit each suite and department to share some initial reflections following your inspection and personally thank the staff for their ongoing hard work. For me as a manager, this was an incredibly positive and rewarding experience. I truly appreciated the feedback that made it possible to have that meaningful moment with the team.”

Cost of living support

The provider invested in the service to ensure the provision of the highest quality care and support and retention of staff.

Staff had recently received two cost of living bonuses alongside a pay increase. The provider pay staff their sleep-in allowance when they are on holiday, so they don't lose any money whilst on leave. Counselling sessions had been provided for staff who had experienced periods of difficulty.

Using staff engagement groups

There was a staff engagement group for all grades of staff who met regularly to discuss ideas for driving positive change. The aim of the group was to make Eglantine a more positive experience for everyone. The group attended engagement events and focused days regularly to discuss ideas. For example, the group had suggested setting up a menopause support group for staff.

Multiple opportunities and innovative ways to develop yourself further

The provider had a proactive support and appraisal system for staff, which recognised that continuing development of skills, competence and knowledge was integral to ensuring high-quality care and support. Records showed, and staff told the CQC there were several opportunities and pathways for staff to develop.

The provider had made a commitment to invest in staff individuals and grow their own staff. For example, two members of staff had qualified as nurse associates and an additional two had started the programme. These staff spoke passionately about the support they were getting and were grateful the provider saw the potential in them.

The provider had also planned care home assistant practitioner (CHAPS) training pathway for care staff. Staff felt extremely well supported to develop their skills and knowledge to meet people's individual needs.

Staff well-being was championed. Staff had access to wellbeing resources designed for front line workers which included free counselling sessions, dealing with prolonged stress at work and caring for yourself. A menopause group had also been started to support some of the staff team.

1-2-1 counselling and other wellbeing support for the staff team

At Valerie Manor, we believe caring not only involves caring for our residents but each other, the whole team. For several years we’ve provided 1-1 or group counselling/reflection for staff if they need it for their physical or mental wellbeing.

As a company we also pay for all staff to have access to a BUPA helpline for free confidential advice around financial, physical or emotional problems. During the pandemic we’ve seen more staff and their families struggle financially, so we’ve also promoted and helped staff apply for grants from the Care Workers Charity which has been life-changing for so many. We believe that by caring for each other as a team, the residents will in turn be cared for well.

Supporting wellbeing during the pandemic

Throughout the last few years, MHA has maintained a strong strategic focus on wellbeing which was elevated with the development of our Engaging Leadership programme in 2019.

Due to this strategic focus, MHA’s executive leaders and board were integral to the development and support of the plans to offer a broader range of wellbeing support for our colleagues during the COVID-19 pandemic.

As with all good social care providers, our people are incredibly important to us, so we knew it was essential to protect them and look after their mental and physical wellbeing through this unprecedented time.

Between March and December 2020, our wellbeing initiatives included manager wellbeing webinars in spring 2020, developed to support managers to have an opportunity to explore and share the early challenges they were facing through COVID-19, as well as an online wellbeing toolkit, executive leader wellbeing calls and regular Zoom meetings with our executive.
